本文基于情绪事件理论,研究了组织支持感对员工忠诚的影响,并探讨了员工积极情绪的中介作用和组织公平感的调节效应。通过对3家航空公司的210名员工的问卷调查,运用SPSS17.0和AMOS17.0统计软件对研究假设进行了实证检验。研究结论表明:管理层支持、同事组织有助于激发员工正面情绪,进而提高员工忠诚度。不过,上司支持对于员工正面情绪的影响并不显著。在员工正面情绪影响员工忠诚度的过程中,组织公平感具有正向调节。最后,我们随机选择了2位被试进行深度访谈,进一步解释和验证了研究结论。
Based on the theory of emotional events, this paper studies the impact of organizational support on employee loyalty and explores the mediating role of employee positive emotions and the regulatory effect of organizational justice. Through the questionnaire survey of 210 employees in 3 airlines, this paper empirically tests the hypothesis by using SPSS17.0 and AMOS17.0 statistical software. The conclusion of the study shows that management support and co-workers’ organizations can help stimulate the positive emotions of employees, thereby enhancing staff loyalty. However, the influence of boss support on employee positive emotions is not significant. In the process of staff positive emotions affect employee loyalty, the sense of organizational justice has a positive adjustment. Finally, we randomly selected two participants to conduct in-depth interviews, further explaining and verifying the conclusion.
