为探究高危行业员工安全绩效的形成机理,根据社会交换、组织支持和资源保存理论,从员工心理资本(PC)和安全态度角度,构建高危行业安全导向的人力资源实践(SOHRP)对员工安全绩效影响的概念模型。通过问卷调查获得33家从事生产制造、工程建设、矿产开发、化学工程等高危行业企业的599名一线员工的有效样本数据。采用因子分析和分层回归等方法,揭示企业SOHRP对员工安全绩效的深层影响机制。研究表明:SOHRP与高危行业员工安全态度和安全绩效显著正相关;安全态度在SOHRP与员工安全绩效间起显著中介作用;PC在SOHRP与员工安全态度间起显著调节作用。
In order to explore the formation mechanism of employee safety performance in high-risk industries, according to the theories of social exchange, organizational support and resource preservation, the safety-oriented human resources practices (SOHRP) of high-risk industries are constructed from the perspective of employee psychological capital (PC) Conceptual model of impact. Through the questionnaire survey, 33 effective sample data of 599 front-line workers engaged in manufacturing, engineering construction, mineral development, chemical engineering and other high-risk industries and enterprises were obtained. Using factor analysis and stratified regression to reveal the deep influence mechanism of SOHRP on employee safety performance. The research shows that SOHRP has a significant positive correlation with safety attitude and safety performance of high-risk workers; safety attitude plays a significant intermediary role between SOHRP and safety performance; PC plays a significant role in regulating SOHRP and employee safety attitude.
