本文旨在研究职业成长对城市新移民知识员工离职倾向的影响,并考查组织承诺和城市嵌入在以上关系中所起的中介作用和调节作用。研究以我国主要移民城市中213名城市新移民员工为对象,对问卷数据进行层级回归分析,结果表明:职业目标进展和晋升速度对离职倾向有显著的负向影响;晋升速度通过情感承诺作用于离职倾向,情感承诺和规范承诺在职业目标进展与离职倾向之间起部分中介作用;城市嵌入在晋升速度与离职倾向、规范承诺与离职倾向之间发挥显著的调节作用,城市嵌入程度较高时,晋升越慢、规范承诺水平越低,越容易离职。
The purpose of this paper is to study the influence of career growth on the turnover intention of knowledge workers in urban new immigrants and to examine the intermediary role and regulatory role of organizational commitment and urban embedding in the above relationship. The research takes the new immigrant workers in 213 cities in China’s major immigrant cities as the object, carries on the level regression analysis to the questionnaire data, and the results show that: the career goal progress and the promotion speed have a significant negative impact on the turnover intention; the promotion speed acts through the affective commitment The turnover intention, affective commitment and normative commitment play a partial mediating role between career goal progress and turnover intention. Urban embedding plays a significant role in regulating the promotion speed and turnover intention, regulating commitment and turnover intention, and the degree of urban embedding is high , The slower the promotion, the lower the level of normative commitment, the easier it is to leave.
