支持性的反馈环境会减少反馈的潜在消极影响。基于人境互动论的观点,以439位来自不同省市、不同行业的企业员工为研究对象,运用多层次线性模型(HLM)探讨反馈寻求行为的前因变量和作用机制。结果表明,友好反馈文化正向影响反馈寻求行为,且反馈导向在其间起到了部分中介作用;精熟目标导向能够显著调节友好反馈文化与反馈寻求行为之间的关系,精熟导向越高的个体,友好反馈文化对其反馈寻求行为的影响越强烈,但表现目标导向在二者关系中的调节效应并不显著。
Supportive feedback environments reduce the potential negative impact of feedback. Based on the perspective of human-environment interaction theory, 439 enterprise employees from different provinces and cities and different industries are taken as research objects. The multi-level linear model (HLM) is used to explore the antecedents and mechanism of feedback seeking behavior. The results show that the positive feedback culture affects the feedback seeking behavior positively, and the feedback orientation plays a part of mediating role in the meantime. The mature goal orientation can significantly adjust the relationship between the friendly feedback culture and the feedback seeking behavior, , The stronger the feedback culture is, the stronger its influence on feedback seeking behavior is. However, the adjustment effect of performance-oriented orientation in the relationship between the two is not significant.
