本文结合组织生态学和高阶团队理论,研究组织生态位与高管团队(TMT)构成特征对TMT成员变更的影响。运用Logistic回归模型对上市公司TMT数据在个体和团队两个层面进行回归分析。得出结论:(1)组织生态位和TMT特征影响TMT成员变更,但TMT人口统计学特征各变量对TMT成员变更的影响存在差异;(2)TMT特征对团队成员变更影响个体和组织层面存在差异;(3)组织生态位和TMT成员特征对TMT成员变更的影响存在交互作用,说明TMT特征必须与组织生态位匹配;(4)TMT特征与TMT成员变更之间存在非线性关系,即差异度较大或是差异度较小的TMT成员变更频率更高,同时,差异性太大和太小的高管个体离职的可能性更高。
In this paper, the impact of organizational niche and top management team (TMT) composition on the TMT membership changes is studied in combination with the theory of organizational ecology and high-level team. Logistic regression model was used to analyze the TMT data of listed companies on the individual and team level. The conclusions are as follows: (1) Tissue niche and TMT characteristics affect the TMT members’changes, but the influence of TMT demographic characteristics on TMT members’differences are different; (2) TMT characteristics have influence on the changes of team members at individual and organizational level (3) The interaction between TMT members’ characteristics and TMD members’ characteristics had an interaction effect, indicating that the TMT characteristics must match with the tissue niche. (4) There was a nonlinear relationship between TMT characteristics and TMT members’ change, that is, the difference TMT members with greater or lesser degrees of change tend to change more frequently, while executives who are both overly differentiated and too small are more likely to leave.
