目的:了解我国医护人员工作满意度心理社会影响因素,为有效提高医护人员工作满意度提供参考意见。方法:在中国知网、万方、维普全文数据库检索相关文献,根据纳入和排除标准对文献进行心理社会因素归类,最终对筛选出的27项研究用CMA 2.0进行Meta分析,采用相关系数r作为效应量。结果:社会因素中薪酬公平(合并r=0.582,P<0.001)和工作压力(合并r=-0.330,P<0.001)对我国医护人员工作满意度均具有显著预测作用,心理因素中的组织承诺(合并r=0.517,P<0.001)和自我效能感(合并r=0.333,P<0.001)对我国医护人员工作满意度的预测作用显著。结论:我国医护人员工作满意度是心理社会因素共同作用的结果,其中薪酬公平和组织承诺因素的影响较大。
Objective: To understand the psychosocial factors influencing the job satisfaction of medical staff in our country and provide reference for effectively improving the job satisfaction of medical staff. Methods: According to the inclusion and exclusion criteria, psychosocial factors were classified according to the literature of CNKI, Wanfang and VIP databases. Finally, the 27 selected studies were analyzed by Meta-analysis using CMA 2.0, and the correlation coefficient r As the amount of effect. Results: Among the social factors, pay equity (r = 0.582, P <0.001) and working pressure (r = -0.330, P <0.001) were significantly predictors of job satisfaction in China’s healthcare workers. Organizational commitment (Combined r = 0.517, P <0.001) and self-efficacy (combined r = 0.333, P <0.001) had a significant effect on the job satisfaction of medical staff in our country. Conclusion: The job satisfaction of health care workers in China is the result of the synergistic effect of psychosocial factors, of which pay equity and organizational commitment factors have a greater impact.
