目的了解贵州省乡镇卫生院变革型领导的特征,以及其对医务骨干人员工作满意度的影响。方法以2015年贵州乡镇卫生院骨干人员培训项目学员为研究对象,采用变革型领导问卷(TLQ)、工作满意度问卷,调查贵州省乡镇卫生院医务骨干1 162名,采用因子分析法研究领导者变革型领导行为特征情况;釆用多重线性回归分析变革型领导的特征对工作满意度的影响。结果因子分析结果显示,贵州省乡镇卫生院变革型领导的特征可归为领导魅力、德行垂范、愿景激励、关怀员工家庭生活4个维度。多重线性回归结果显示,变革型领导各维度对工作满意度均有影响(P<0.05),呈正相关;其标准化偏回归系数(β’)按自变量影响从大到小排序依次是领导魅力(β’=0.380)、愿景激励(β’=0.312)、德行垂范(β’=0.243)、关心员工家庭生活(β’=0.125)。结论贵州省乡镇卫生院的变革型领导行为特征对医务骨干的工作满意度具有重要的促进作用,建议乡镇卫生院领导的培养和选拔时应从领导魅力、德行垂范、愿景激励和关怀员工家庭生活等方面特质进行考虑,以提高骨干医师的工作满意度和稳定性。
Objective To understand the characteristics of transformational leadership in township hospitals in Guizhou Province and its impact on job satisfaction of medical staff. Methods Taking the trainees of key personnel training project of Guizhou Township Health Center in 2015 as the research object, we conducted a questionnaire survey of 1 162 medical cadres in township hospitals in Guizhou Province by using the transformational leadership questionnaire (TLQ) and job satisfaction questionnaire, and using factor analysis to study the leaders The change of the leadership behavior characteristics; preclude the use of multiple linear regression analysis of the characteristics of transformational leadership on job satisfaction. Results The results of factor analysis showed that the characteristics of transformational leadership in township hospitals in Guizhou Province can be classified into the following four dimensions: leadership charisma, virtuous behavior, visionary motivation and care for employees’ family life. Multiple linear regression results showed that all dimensions of transformational leadership had a positive impact on job satisfaction (P <0.05), and their standardized partial regression coefficients (β ’) were ranked by order of influence β ’= 0.380), vision incentive (β’ = 0.312), moral behavior (β ’= 0.243), and employee’s family life (β’ = 0.125). Conclusion The transformational leadership behavior of township hospitals in Guizhou Province plays an important role in promoting the job satisfaction of medical staff. It is suggested that the training and selection of leaders of township hospitals should be conducted in the following aspects: leadership charisma, moral behavior, visionary motivation and care for employees’ family life Aspects of quality considerations, in order to improve the cadre’s job satisfaction and stability.
