目的:了解新疆少数民族医务人员工作满意度情况,探讨工作满意度对离职意愿的影响。方法:采用现场调查法,以自填问卷的方式对新疆某县1618名少数民族医务人员进行工作满意度和离职意愿的调查,采用多重线性回归分析少数民族医务人员工作满意度对离职意愿的影响。结果:少数民族医务人员工作满意度处于一般水平,其中对工作流程(44.37%)、激励(26.08%)、沟通(22.76%)最不满意,对工作性质(57.70%)和同事关系(34.27%)最为满意。性别、受教育程度、培训机会影响工作满意度水平(均P<0.05);离职意愿的主要影响因素是福利、领导、薪酬、晋升、沟通和工作性质(均P<0.05)。结论:对职业发展的需求影响少数民族医务人员工作满意度和离职意愿,建议相关部门制定措施提升工作满意度水平、降低离职意愿。
Objective: To understand the job satisfaction of medical staff in ethnic minorities in Xinjiang and discuss the impact of job satisfaction on their turnover intention. Methods: A field survey was conducted to investigate the job satisfaction and intention of resignation of 1618 minority medical workers in a county in Xinjiang by self-filling questionnaire. Multiple linear regression was used to analyze the effect of job satisfaction of minority medical staffs on turnover intention . Results: Satisfaction of medical staffs of ethnic minorities was at a general level, most of them were dissatisfied with the work flow (44.37%), motivation (26.08%) and communication (22.76%), and the nature of work (57.70%) and colleague (34.27% Most satisfied. Gender, educational attainment and training opportunities (all P <0.05). Welfare, leadership, remuneration, promotion, communication and work quality (all P <0.05) were the main factors affecting the turnover intention. Conclusion: The demand for career development affects the job satisfaction and turnover intention of ethnic minority medical staff, and suggests that the relevant departments formulate measures to raise the level of job satisfaction and reduce their willingness to leave their job.
