当今动态复杂的竞争环境下,组织二元学习是同步拓展现有能力和探索新能力,平衡短期效率与长期发展之间矛盾的关键。基于组织二元学习,以组织中人力与社会资本这两大无形资本为视角,研究二元学习在人力和社会资本以及突破性和增量性创新能力之间的中介作用。结果表明:探索性与拓展性学习对突破性创新能力均有显著正向影响,其中探索性学习的影响较大;探索性与拓展性学习对增量性创新能力均有显著正向影响,其中拓展性学习的影响较大;组织二元学习在人力和社会资本与突破性和增量性创新能力之间起到中介作用。
In today’s dynamic and complex competitive environment, organizing binary learning is the key to synchronizing the expansion of existing capabilities and exploring new capabilities to balance the contradictions between short-term efficiency and long-term development. Based on the dual organizational learning, this paper studies the mediating role of dual learning between human and social capital, and breakthrough and incremental innovation capabilities, from the perspectives of human and social capital in organization. The results show that both exploratory and extended learning have a significant positive impact on the ability of breakthrough innovation, of which exploratory learning has a greater impact; exploratory and extension learning have a significant positive impact on incremental innovative ability, of which Extended learning has a greater impact; organizational dual learning plays an intermediary role between human and social capital and breakthrough and incremental innovation.
