本文结合领导成员交换理论和创造力成分理论,聚焦领导与下属之间交换互动关系如何激发下属内在动机和外在行为过程进而促使个体创造力的产生。以208套来自主管和下属的套问卷数据为样本,运用结构方程模型分析发现,领导成员交换对员工的创造性自我效能和创造性过程投入产生显著正向影响,而这两者最终又对员工创造力产生显著正向影响,另外,创造性自我效能对创造性过程投入存在显著正向影响。研究结果不仅拓展了关于领导与下属间二元关系对下属创造力的内在影响机制的认识,而且对领导者在管理实践中如何激发员工创造力也具有启发意义。
Based on the theory of leadership exchange and the theory of composition of creativity, this paper focuses on how the interaction between leaders and subordinates can stimulate subordinates’ intrinsic motivation and external behavior process to promote the creation of individual creativity. Taking 208 set of questionnaires data from supervisors and subordinates as samples, the structural equation modeling analysis shows that the exchange of leadership members has a significant positive impact on employee’s creative self-efficacy and creative process investment, and both of them ultimately affect employee creativity In addition, there is a significant positive impact of creative self-efficacy on creative process inputs. The findings not only broaden the understanding of the inherent influence mechanism of the dual relationship between leaders and subordinates on subordinate creativity, but also inspire leaders how to stimulate their creativity in management practices.
