根据知识员工嵌入的职业社会网络和组织社会网络相对独立的事实,运用嵌入理论研究了职业嵌入对知识员工创新绩效的影响,引入敬业作为中介变量构建了理论模型,面向商业银行理财经理回收了200份调查问卷。研究假设总体上得到了证实,但是在维度层面的假设检验结果并没有全部成立。职业嵌入的匹配和牺牲维度对创新绩效有积极影响,敬业的活力维度对创新绩效有积极影响,职业嵌入的匹配维度对敬业有积极影响,敬业的活力维度不仅在牺牲与创新行动之间具有完全中介作用,而且在匹配与创新效果之间具有完全中介作用。研究结论弥补了现有研究的局限性,丰富和深化了对职业嵌入作用的认知,并且为组织在实践中运用研究结论提供了说明。
According to the fact that knowledge workers embed professional social networks and organize social networks, we use embeddedness theory to study the influence of occupational embedding on innovation performance of knowledge workers. By introducing dedication as a mediating variable, we construct a theoretical model and collect 200 Questionnaire. The research hypothesis has been confirmed in general, but the hypothesis test results at the dimension level are not all established. The matching and sacrificing dimensions of occupational embedding have a positive impact on innovation performance. The vitality dimension of devotion has a positive impact on innovation performance. The matching dimension of occupational embedding has a positive impact on dedication. The vitality dimension of devotion is not only complete between sacrifice and innovation Intermediary role, but also between the matching and innovation effect has a complete intermediary role. The conclusions of the study make up the limitation of the existing research, enrich and deepen the cognition of occupational embedding, and provide an instruction for the organization to apply the research conclusion in practice.
