基于社会资源理论,探讨了关系网络建构行为与员工职业发展之间的关系,并进一步分析了员工的个人权力及社会技能在以上关系中所起的中介和调节作用。以中国河南省一家大型企业集团的231名员工及其主管为样本进行了实证检验,结果显示:(1)关系网络建构行为对员工的职业发展有显著的正向影响;(2)个人权力在关系网络建构行为与员工职业发展的关系中起着中介的作用;(3)关系网络建构行为与个人权力关系受到员工的社会技能的调节影响。员工的社会技能越高,关系网络建构行为与个人权力的正向联系越强。
Based on the theory of social resources, this paper discusses the relationship between the construction of relationship network and the career development of employees, and further analyzes the intermediary and regulatory role of employee’s personal power and social skills in the above relationship. An empirical test was carried out on 231 employees and their supervisors in a large enterprise group in Henan Province, China. The results showed that: (1) the construction of relationship network had a significant positive impact on the career development of employees; (2) (3) the relationship between the network construction behavior and personal power is influenced by the adjustment of the social skills of the employees. (3) The relationship between the network construction behavior and the career development of employees plays an intermediary role. The higher the social skills of employees, the stronger the positive relationship between network construction behavior and personal power.
