回顾既有文献,有关人力资源实践的研究大多基于人力资本理论而实施,假设提升个体员工KSAs和承诺感即可实现组织目标,认为优秀的员工能打造卓越组织。然而,在研发团队中,员工个体嵌入在组织网络中,个体必须从网络中其他节点获取更多的资源和能力,以实现创新。本文基于研发团队的实际,从社会关系网络视角探讨人力资源管理实践的作用,重点阐述了研发团队的人力资源管理实践与社会资本的关系及人力资源管理实践培育和拓展组织内部的社会资本的内在机制,旨在为未来的理论研究和实证研究提供一定借鉴。
Review of existing literature, most of the human resources practice research based on human capital theory and the implementation of the assumption that the promotion of individual employees KSAs and commitment to achieve organizational goals, that outstanding employees can create excellence. However, in the R & D team, individual employees are embedded in the organizational network, and individuals must obtain more resources and capabilities from other nodes in the network for innovation. Based on the actual R & D team, this paper discusses the role of human resource management practice from the perspective of social network, focusing on the relationship between R & D team’s human resource management practices and social capital and human resources management practice to cultivate and expand the internal social capital Mechanism to provide some reference for the theoretical and empirical research in the future.
