目的建立完善科学高效的三级甲等综合医院临床护理单元绩效评价指标体系。方法采用访谈和查阅相关文献的方法,以关键业绩指标法(KPI)理论为指导,遵循SMART原则延伸为护理管理绩效考核的原则,确定各临床护理单元的关键绩效指标,采用Delphi法进行3轮专家咨询,建立护理单元绩效评价指标体系。结果确立了护理单元岗位类别、护理工作质量、护理工作效益、护理工作效率、危重病人风险系数、负性事件等6个一级指标,30个二级指标。通过运行,护理质量控制、护理培训、住院患者满意度、主动上报不良事件、投诉事件等得到明显改善(P<0.05);护士对报酬满意度、对同事满意度、对晋升和发展满意度,实施绩效评价前后存在明显差异(P<0.05)。结论三级甲等综合医院临床护理单元绩效评价指标体系具有可靠性高的特点,评价指标具有科学性、操作性、实用性,适合用于对临床护理单元进行绩效评价。
Objective To establish and improve the scientific and efficient performance evaluation index system of clinical nursing units in Grade A and Grade A general hospitals. Methods interviews and review of relevant literature approach to key performance indicators Act (KPI) theory as a guide, follow the principle of SMART principle to extend care management performance appraisal, identify the key performance indicators for each clinical care unit, using the Delphi method 3 Expert advice, the establishment of nursing unit performance evaluation index system. Results Six kinds of first-level indicators and 30 second-level indicators were set up, such as post type, quality of nursing work, nursing work efficiency, nursing work efficiency, critical patient risk coefficient and negative events. By running, nursing quality control, nursing training, patients’ satisfaction degree, the initiative to report adverse events, complaints and other improved significantly (P <0.05); nurses reward satisfaction, colleague satisfaction, satisfaction with promotion and development, There were significant differences before and after the performance evaluation (P <0.05). Conclusion The performance evaluation index system of clinical nursing unit in Grade A First-class General Hospital has the characteristics of high reliability. The evaluation index is scientific, operative and practical, and is suitable for performance evaluation of clinical nursing units.
