揭示我国研发团队中心理感知在领导成员交换与员工创新行为之间关系的作用机制,通过本土企业研发团队中研发主管及其直接下属的504个跨截面配对样本,运用层级回归分析对假设进行验证。研究结果发现,中国背景下的研发团队中,领导成员交换与员工的创新行为显著正相关;员工心理感知会正向调节领导成员交换对员工创新行为的影响;但是,在领导成员交换与员工创新行为的作用中,心理感知的公平维度比信任维度所起的调节作用更加显著。
This paper explores the mechanism of the psychological perception of R & D team in the relationship between leadership member exchange and employee innovation behavior. Through the 504 cross-section paired samples of R & D executives and their direct reports from local R & D team, the Hierarchical Regression Analysis is used to verify the hypothesis . The findings show that among the R & D team in China, there is a significant positive correlation between leadership member exchange and employee innovation behavior; employee psychological perception positively influences the influence of leadership member exchange on employee innovation behavior; however, in the exchange of leadership members and employee innovation In the role of behavior, the fairness of psychological perception is more significant than the regulatory role of the trust dimension.
