本文探究了组织中的员工当责感对促进性建言和抑制性建言的影响,并从积极印象管理动机视角探究了其中的影响机制。以中国情境下的组织中251名员工为对象进行问卷调查,对数据进行描述性统计分析、结构方程模型构建及对比。研究结果表明员工当责感对两种建言行为均有积极影响;积极印象管理动机对员工当责感与两种建言行为的之间关系均起到部分中介作用。最后对研究结果进行讨论,重点分析了研究的理论意义和管理启示。
This article explores the impact of employee responsibility in organizations on promotional advice and inhibitative advice and explores the underlying mechanisms from the perspective of positive management incentives. A questionnaire survey was conducted on 251 employees in the Chinese context, and the descriptive statistical analysis of the data was carried out. The structural equation model was constructed and compared. The results show that employee responsibility has a positive impact on both behaviors. Positive impression management motivation plays a partial mediating role on the relationship between employee responsibility and the two behaviors. Finally, the research results are discussed, focusing on the theoretical significance of the study and management implications.
