目的:初步探索中国助理全科医生岗位胜任力,为助理全科医生岗位胜任力模型的构建以及助理全科医生的培养、考核等提供理论依据。方法:于2019年1月22日至6月18日,采用滚雪球抽样方法、行为事件访谈法,调查国内全科医生和助理全科医生共计23名,其中绩效优秀组(绩优组)纳入14名全科医生,绩效普通组(一般组)纳入9名助理全科医生,并对访谈内容进行编码分析,运用n t检验和两独立样本秩和检验的统计方法,筛选胜任特征要素,最终初步构建了助理全科医生岗位胜任力模型。n 结果:23名受访者总归类一致性为0.79,总编码信度系数为0.87。最终得出助理全科医生岗位胜任特征共59项,绩优组胜任特征总频次与一般组比较,差异无统计学意义[(29.4±12.7)次比(23.4±7.0)次,n t=1.27, n P=0.22]。分析后得到“了解医疗卫生体制及相关政策”“批判性思维能力”和“全科医生临床思维”3项鉴别胜任特征及10项基准胜任特征。n 结论:初步提出的助理全科医生岗位胜任特征具有较好的信度,可为进一步探索岗位胜任力模型提供参考。“,”Objective:To explore the competency for the assistant general practitioners in China to provide theoretical support for the construction of the post competence model of assistant general practitioners and training and evaluation of assistant general practitioners.Methods:During January 22 to June 18, 2019, Using snowball sampling method and behavioral event interviews, 23 general practitioners and assistant general practitioners were interviewed in China, including 14 general practitioners in the superior performance group and 9 assistant general practitioners in the average performance group. The interview contents were coded and analyzed, and the statistical methods of t test and rank sum test of two independent samples were used to screen competency characteristics and construct the competence model of assistant general practitioners.Results:The total classification consistency and the total coding reliability coefficient was respectively 0.79, 0.87. 59 competency characteristics of assistant general practitioners were obtained including 3 differentiated competency characteristics “Understanding the medical and health system and related policies”, “Critical thinking skills” and “General practitioner clinical thinking” and 10 baseline competency characteristics. There was no statistically significant difference between the average performance group and the superior performance group in the total frequency of competency [(29.4±12.7) times to (23.4±7.0) times, n t=1.27, n P=0.22].n Conclusion:The preliminary competency characteristics of assistant general practitioners have good reliability and can provide references for further exploration of the competency model.
