信息型团队断裂影响团队创造力的作用机理研究

信息型团队断裂如何促进团队创造力已经成为团队断裂领域有待厘清的重要理论问题。基于团队断裂理论和分类-加工模型,探讨团队学习目标导向在信息型断裂与团队创造力之间的调控机理,研究团队反思能否直接促进团队创造力,进一步探索团队反思对团队学习目标导向在信息型断裂与团队创造力之间调节效应的中介效应,通过SPSS 20.0和AMOS17.0等统计分析软件和路径分析方法 ,对陕西省和山东省14家高科技企业中的66个研发团队样本进行实证分析。研究结果表明,(1)团队学习目标导向显著调节信息型断裂与团队创造力的关系,即当团队学习目标导向高(+1SD)时,信息型断裂对团队创造力具有积极促进作用,而当团队学习目标导向低(-1SD)时二者关系不显著;(2)团队反思对团队创造力具有直接促进作用;(3)团队反思能够中介团队学习目标导向、信息型断裂与团队创造力之间的调节关系,当团队学习目标导向高(+1SD)时,信息型断裂能够通过团队反思提升团队创造力,而团队学习目标导向低(-1SD)时该中介效应不显著。以信息型断裂为前因变量,探索其促进团队创造力的作用机理,丰富了基于信息加工观的团队断裂中介机制研究,扩展了团队创造力的前因影响因素,整合了传统成就目标理论、断裂理论和创造力理论,回答了信息型断裂何时以及如何促进团队创造力的重要理论和实践问题,为上述研究领域做出理论和实践贡献。由于“人以群分”已经成为企业中的普遍现象,急需出台可操作性强的管理措施对出现信息型断裂的多样化团队实施管理。因此,依据研究结论为高科技研发团队创新管理实践提出指导和建议,包括领导行为促进和团队学习导向氛围建设等相关措施。 How information-based team fracture can promote team creativity has become an important theoretical issue to be clarified in the field of team-based fracture. Based on team fracture theory and classification-processing model, this paper explores the regulation mechanism of team learning goal orientation between informational fractures and team creativity. The research team can reflect on the ability of team creativity directly and further explore team reflection on the orientation of team learning. Information-based fracture and team creativity mediating effect between the mediating effect through SPSS 20.0 and AMOS17.0 and other statistical analysis software and path analysis methods, Shaanxi and Shandong Province, 14 high-tech enterprises in 66 R & D team samples Empirical analysis. The results show that: (1) The goal orientation of team learning significantly adjusts the relationship between informational fractures and team creativity. That is, informational fractures play a positive role in team creativity when the learning objectives of team are high (+ 1SD) (2) Team reflection has a direct role in promoting team creativity; (3) Team reflection can enable intermediate team to learn goal-oriented, informational fracture and team creativity The informational fractures can improve team creativity through team reflection when team learning goal orientation is high (+ 1SD), while the mediation effect is not significant when team learning goal orientation is low (-1SD). Based on informational fracture as the antecedent variable, this paper explores its mechanism of promoting team creativity, enriches research on team fracture mechanism based on information processing, expands the antecedents of team creativity, integrates the traditional achievement goal theory, Fracture Theory and Creativity Theory, answering important theoretical and practical questions about when and how information-based fractures work, and make theoretical and practical contributions to the above research fields. Due to the fact that “people in groups ” has become a common phenomenon in the enterprise, it is urgent to put in place operable measures to implement management of diversified teams with informational fractures. Therefore, based on the conclusions of the study, we provide guidance and suggestions for the innovative management practices of high-tech R & D team, including relevant measures such as the promotion of leadership behavior and the construction of a team-oriented learning atmosphere.
