基于已有文献的研究基础,构建知识密集型企业下代际员工差异性对知识转移影响的概念模型,采用网络链接形式进行问卷调查,运用因子分析和结构化方程模型分析进行定量分析。研究结果表明:信任度和忠诚对企业代际知识转移有显著的促进作用,文化背景和知识转移动机对企业代际知识转移有显著的促进作用,而员工之间的信任度和忠诚度受员工的文化环境和企业文化的影响。为提高知识密集型企业知识传承的效率和能力、进一步促进员工代际之间的知识共享意愿提高提供理论依据和实践指导。
Based on the research foundation of existing literatures, this paper constructs a conceptual model of the impact of employee’s dissimilarity on knowledge transfer in knowledge-intensive enterprises, conducts a questionnaire survey using the form of network links and makes quantitative analysis by using factor analysis and structural equation model analysis. The results show that trust and loyalty have a significant promotion effect on intergenerational knowledge transfer, and cultural background and knowledge transfer motivation have a significant promotion effect on intergenerational knowledge transfer, while the trust and loyalty among employees are affected by employees The cultural environment and the impact of corporate culture. It provides theoretical basis and practical guidance for improving the efficiency and ability of knowledge-based knowledge transfer of knowledge-intensive enterprises and further promoting the willingness of knowledge sharing among employees.
