异质性团队因其良好的互补性,成为文化创意企业重要的工作单元。基于文献研究和实际调研,本文从团队知识共享的视角构建了团队异质性与团队绩效的理论模型。利用结构方程,对来自130个文化创意团队的数据进行分析,结果表明:团队异质性三个维度对团队知识共享和团队绩效的影响中,社会分类异质性与价值观异质性均产生显著负向作用,信息异质性则是显著正向作用;知识共享对团队绩效的提升有显著正向作用,在社会分类异质性与任务绩效、信息异质性与任务绩效间起部分中介作用,在团队异质性与创新绩效间起到完全中介作用;知识共享在社会分类异质性与成员满意度、信息异质性与成员满意度间起到了完全的中介作用,而在价值观异质性与成员满意度间只产生了部分中介作用。最后,根据研究结果,提出了相关管理建议。
Because of their good complementarity, the heterogeneous team has become an important unit of work for cultural and creative enterprises. Based on the literature research and actual research, this paper builds a theoretical model of team heterogeneity and team performance from the perspective of team knowledge sharing. The structural equation was used to analyze the data from 130 cultural creative teams. The results show that heterogeneity of social classification and value heterogeneity are all significant in the influence of three dimensions of team heterogeneity on team knowledge sharing and team performance. Negative effect and heterogeneity of information have a significant positive effect. Knowledge sharing has a significant positive effect on the improvement of team performance, and plays a part of intermediary role between social heterogeneity and task performance, information heterogeneity and task performance , Which play a complete intermediary role between team heterogeneity and innovation performance. Knowledge sharing plays a complete intermediary role in heterogeneity of social classification and membership satisfaction, information heterogeneity and member satisfaction. In terms of values heterogeneity Satisfaction with the members only had some intermediary role. Finally, according to the research results, put forward the relevant management suggestions.
