文章在问卷调查的基础上,探究了男女高校教师职业成功感的影响机制及其性别差异。研究结果表明:有效的上级领导和导师指导这两个组织氛围感知对男女高校教师的职业成功感都存在影响;男女高校教师职业成功感的影响机制存在性别差异:女教师的职业成功感更多源于感知的内部关系支持而非学术资源的获取,而男教师的职业成功感则几乎均等地源于内部关系支持和学术资源的获取。研究结论对女性职业理论的深入研究以及对高校推进性别平等,促进女性人才成长具有重要的启示意义。
Based on the questionnaire, the article explores the influence mechanism and gender difference of male and female university teachers’ occupational success. The results show that effective senior leadership and mentors guide the perceived ambience of the two organizations to have an impact on the sense of professional success of both male and female university teachers. There are gender differences in the impact mechanism of male and female university teachers ’professional success: more female teachers’ professional success Perceived internal relationships supported rather than access to academic resources, whereas male teachers’ professional success derived almost equally from internal relationships and access to academic resources. The conclusions of the study are of great significance to the further study of female occupational theory and to promoting gender equality and promoting the growth of female talents in colleges and universities.
