团队已经成为动态环境下企业从事研发活动的基本工作单元,如何提升研发团队绩效已经引起团队研究者的广泛关注。本研究根据团队目标取向理论与团队发展阶段相关研究成果,分不同团队发展阶段考察研发团队目标取向与团队绩效的关系。通过对105个我国研发项目团队样本的实证分析,结果发现:研发团队学习取向对团队绩效具有显著正向影响,而研发团队绩效取向对团队绩效的正向影响在团队发展后期才会显著。本研究拓展了团队目标取向理论的应用边界,并对提升研发团队绩效具有实践意义。
Teams have become the basic unit of work for R & D activities in a dynamic environment. How to improve R & D team performance has drawn the attention of team researchers. This study examines the relationship between the goal orientation of R & D team and team performance in different stages of team development based on the research results of team goal orientation theory and team development stage. Through the empirical analysis of 105 China’s R & D project team samples, the results show that: R & D team learning orientation has a significant positive impact on team performance, while the positive impact of R & D team performance orientation on team performance in the late development of the team will be significant. This study expands the application boundary of team goal orientation theory and has practical significance for improving R & D team performance.
