作为国家科技创新主力的工程设计员工面临着承受高强度建设项目任务高压的创新困境,不同调节聚焦对员工创新行为的影响研究很少。构建复杂工作高压情境下不同调节焦点占主导的员工创新行为的产生机制,探讨内在动机在二者间的中介作用。实证研究结果表明,促进型调节焦点对工程设计员工的创新行为具有显著的正向预测作用,防御型调节焦点对员工的创新行为具有显著的消极影响;内在动机在两类调节焦点与员工创新行为的关系中起到部分中介作用。最后,提出创新管理建议以及未来的研究方向。
As the main force of national scientific and technological innovation, engineering design workers face the dilemma of innovation under the high pressure of high-intensity construction projects. Few researches have been done on the influence of different adjustment focuses on employee innovation behavior. The mechanism of employee innovation behavior with different adjustment focus under the condition of complex work pressure is constructed, and the mediating role of intrinsic motivation is discussed. The empirical results show that the focus of promotion adjustment has a significant positive predictive effect on the innovation behavior of engineering staff, and the defensive adjustment focus has a significant negative impact on employees’ innovation behavior. The intrinsic motivation has significant positive correlation between two types of adjustment focus and employee innovation behavior Part of the intermediary role in the relationship. Finally, propose innovative management advice and future research directions.
