随着中小企业在国际化深度和广度上的扩展,单个高层管理人员所具备的专业知识和技能并不能保证其完成企业经营过程中所面临的所有复杂的任务,这就要求企业的高层管理人员必须通过团队的形式来取得更高的绩效。企业的高层管理团队(TMT)承担着制订和实施企业战略的使命,对企业绩效和组织发展至关重要。本文通过对国内外文献研究的总结,从社会资本的角度分析了TMT社会资本对组织学习的影响以及组织学习对中小企业国际化绩效的影响。本文通过对我国137家中小企业的问卷调查分析,讨论了高层管理团队的结构性社会资本、关系性社会资本以及认知性社会资本三个维度,通过对学习的承诺、分享意愿、开放心智的影响,从而对我国中小企业的国际化绩效产生重要影响。结论表示:三个维度的社会资本均对组织学习与企业的国际化绩效有正向作用,并且“组织学习”在TMT社会资本与国际化绩效之间起到中介作用。
With the expansion of SMEs in the depth and breadth of internationalization, the expertise and skills of individual senior management personnel cannot guarantee all the complex tasks that they face in the course of their business operations. This article summarizes the domestic and foreign literature research, from the perspective of social capital, analyzes the impact of TMT social capital on organizational learning and organizational learning on the internationalization of SMEs. This paper analyzes the questionnaires of 137 SMEs in China and discusses the three dimensions of the top management team: structural social capital, relational social capital, and cognitive social capital. The conclusion shows that the three dimensions of social capital have a positive effect on the organizational learning and the internationalization of the company, and “organizational learning” plays an intermediary role between TMT social capital and internationalization performance.
