目的:通过了解西安地区医院高年资(主要指工作25年以上)药房一线药师的职业身心体验和需求,为医疗机构管理者制定人性化药学人力资源管理制度提供依据。方法:采用质性研究方法中的现象学研究方法,深入访谈11名高年资药房一线药师。结果:高年资一线药师主要有4个主题的身心体验:①职业身心变化;②工作压力和家庭压力;③转岗离岗的心理;④丰富的工作经验。结论:随着生理和心理的变化高年资一线药师有着丰富的工作经验,但存在不同程度的工作和家庭压力。提示医院管理者应注意临床一线药师的身心变化,减轻药师的压力,减少药师的工作强度,提高药学服务质量,关心药师身心健康。
OBJECTIVE: To understand the occupational physical and psychological experience and needs of first-line pharmacies in pharmacies in Xi’an area through understanding the high-quality (mainly refer to for more than 25 years) work in hospitals in Xi’an area and provide the basis for the establishment of humanized pharmacy human resources management systems by medical institution managers. Methods: Using the phenomenological research methods in qualitative research methods, 11 in-depth pharmacies first-line pharmacists were interviewed in depth. Results: The first-line senior pharmacists have four main themes of physical and mental experience: ① professional physical and psychological changes; ② work pressure and family pressure; ③ transfer mentality; ④ rich work experience. Conclusion: Physiological and psychological changes in senior physicians have a wealth of work experience, but there are varying degrees of work and family pressure. It is suggested that hospital managers should pay attention to the changes of body and mind of frontline pharmacists, reduce the pressure of pharmacists, reduce the work intensity of pharmacists, improve the quality of pharmacy services, and care about the physical and mental health of pharmacists.
