基于武汉地区三家制造型企业的366套员工样本,探讨了发展式绩效考核对反生产行为的影响机制。结果发现:发展式绩效考核负向影响反生产行为;发展式绩效考核正向影响组织承诺,组织承诺负向影响反生产行为,且组织承诺在发展式绩效考核与反生产行为之间具有完全中介作用;领导政治技能正向调节发展式绩效考核对组织承诺的影响。
Based on the sample of 366 employees in three manufacturing enterprises in Wuhan, the paper explores the impact mechanism of developmental performance appraisal on the anti-production behavior. The results show that: developmental performance appraisal negatively affects anti-production behavior; developmental performance appraisal positively affects organizational commitment, organizational commitment negatively affects anti-production behavior, and the organization promises to have complete intermediation between developmental performance appraisal and anti-production behavior Role; Leadership Political Skills Positively Regulate the Impact of Developmental Performance Reviews on Organizational Commitment.
