影响企业人力资本投资效果的个体因素是多方面的,从组织投资需求角度来看,员工的相对能力是影响人力资本投资效果的重要因素。本文对某国有银行客户经理岗位300多位主管和员工进行了实证研究,研究结果表明,企业人力资本投资,特别是增值性人力资本投资能够带来员工绩效提高。同时,员工相对能力是影响人力资本投资效果的重要因素,并且在人力资本投资和员工绩效关系中起重要的中介作用,这为企业人力资本投资提供了方向。
The individual factors that affect the effect of human capital investment are many, from the perspective of organizational investment demand, the relative ability of employees is an important factor that affects the effect of human capital investment. This paper conducts an empirical research on more than 300 executives and employees of a state-owned bank account manager. The results show that the enterprise’s human capital investment, especially the value-added human capital investment, can bring about employee performance improvement. At the same time, the relative ability of employees is an important factor affecting the effect of human capital investment, and plays an important intermediary role in the relationship between human capital investment and employee performance, which provides the direction for the human capital investment.
