非正式组织对组织目标的实现具有重要作用。针对目前企业对非正式组织存在不同认识这一普遍现象,本文通过对195名来自高校、国有企业、民营企业员工的调查,探讨非正式组织支持与员工组织承诺、人力资源管理实践之间的关系。研究发现,非正式组织情感性支持对组织承诺各维度均为显著正向影响;而非正式组织工具性支持对情感承诺和规范承诺为显著正向影响,对继续承诺影响不显著;情感性支持对组织承诺的影响明显高于工具性支持;人力资源管理实践负向调节非正式组织支持与组织承诺间的关系。
Informal organizations play an important role in achieving the goals of the organization. In view of the common phenomenon that enterprises have different understanding of informal organizations, this article investigates the relationship between informal organization support and employees’ organizational commitment and human resource management practices by surveying 195 employees from universities, state-owned enterprises and private enterprises . The study found that the emotional support of informal organizations has a significant positive impact on all dimensions of organizational commitment; while the informal organizational tools support has a significant positive impact on emotional commitment and normative commitment, and has no significant effect on continuing commitment; emotional support The impact on organizational commitment is significantly higher than instrumental support; human resource management practices negatively regulate the relationship between informal organizational support and organizational commitment.
