以个体特征为控制变量,研究组织中个体对文化的感知影响情感承诺的机理。研究发现相对于女性,男性感知到的组织文化对其情感承诺的影响更大;相对于组织任期短的员工,组织任期长的员工感知到的组织文化对其情感承诺的影响更大;相对于低龄员工,高龄员工感知到的组织文化对其情感承诺的影响更大。以此为依据对企业改善员工情感承诺水平进而提升人力资源管理效能提出了相应建议。
Taking individual characteristics as control variables, this paper studies the mechanism by which individual perceptions of culture affect the emotional commitment in the organization. The study found that men perceived organizational culture had greater impact on their emotional promises than females; organizational culture perceived by staff with long organizational tendencies had a greater impact on their emotional promises than employees with shorter organizational tenures; The organizational culture perceived by younger employees and senior employees has a greater impact on their emotional commitment. Based on this, the author puts forward corresponding suggestions to improve the employee’s emotional commitment level and thus the human resources management effectiveness.
