本研究突破领导-成员交换关系的单维度模式,通过对727名公共组织成员的问卷调查,构建并验证了不同类型交换关系的垂滴效应模型。实证研究发现:渗透效应显著,通过挑战性工作压力,公共组织领导-成员经济交换关系与社会交换关系均正向影响成员的角色内行为;扩散效应显著,公共组织领导-成员经济交换关系负向影响成员的工作-家庭促进,并通过增加成员的挑战性工作压力正向影响成员的工作-家庭冲突,负向影响成员的组织公民行为,同时,公共组织领导-成员社会交换关系通过减少成员的挑战性工作压力正向影响成员的组织公民行为。上述发现丰富和拓展了领导-成员交换关系研究,对公共组织管理实践具有指导意义。
This study breaks through the one-dimensional model of the leadership-member exchange relationship. Through the questionnaire survey of 727 members of public organizations, this study constructs and verifies the drip-drop effect model of different types of exchange relations. The above findings enriched and expanded the research on the relationship between leaders and members, which is instructive to the management practices of public organizations.
