现代组织理论的一个重要观点指出,组织的非正式结构对组织的管理活动产生了重要的影响,以人际、关系网络和非正式权力体系等形式表现的社会资本、对组织效率产生重要影响的组织公民行为有着重要的理论和现实意义。本文选取北京、上海、江苏和山东地区符合样本要求企业的776名员工进行问卷调查。通过在中国情景下的实证分析,研究社会资本与组织公民行为之间的正相关关系以及组织承诺在其中的中介作用。本文的研究结果表明社会资本是企业重要的资源,企业家要充分利用内部的社会网络关系,使员工产生对组织的认同感和归属感,从而诱发组织公民行为的产生,促进整个组织的协调与合作。

This paper selects 776 employees in Beijing, Shanghai, Jiangsu and Shandong that meet the sample requirements to conduct a questionnaire survey. Through the empirical analysis under the Chinese scenario, this paper studies the positive relationship between social capital and OCB and the intermediary role of organizational commitment. The results of this study show that social capital is an important resource for enterprises. Entrepreneurs should make full use of internal social network relations so that employees will have a sense of identity and belonging to the organization, thus inducing the emergence of organizational citizenship behaviors and promoting the coordination and Cooperation.
