目的通过对改制后医院药房的调研,探讨药房员工工作积极性的主要影响因子,为国家医药分开政策的更好执行提供理论依据和实践基础。方法采用随机原则抽取三家医院药房核心员工、医院管理者、患者及家属,共225名,对“薪酬”、“工作成就”、“工作环境”和“学习发展”等因子进行调查。结果薪酬激励、工作成就激励、工作环境激励及学习发展激励四个激励因子均对药房员工的离职倾向有负向影响;人格类型会影响薪酬激励、工作成就激励、工作环境激励对离职倾向的作用效果;而人格类型不会显著影响学习发展激励对于离职倾向的作用效果;与外向型员工相比,薪酬激励、学习发展激励对内向型员工的离职倾向影响更大;而工作成就激励、工作环境激励对他们的离职倾向影响相对较小。结论提供公平合理的、有竞争力的薪酬福利;优化工作设计,提高药房员工在工作中的参与度与成就感;建构优秀的企业文化和良好的工作氛围;建立完善的培训和职业生涯发展体系;了解员工的人格特征,把握其个性化内在需求,可更好地调动药房员工工作积极性。
Objective To investigate the main influential factors of the motivation of pharmacy staff through the investigation of the pharmacy in the hospital after the reform so as to provide the theoretical basis and practical basis for the better implementation of the national pharmaceutical separate policy. Methods A total of 225 core staff, hospital managers, patients and their dependents from three hospitals were randomly selected according to the principle of randomness. A total of 225 questionnaires were collected on “salary”, “work achievement”, “working environment” and “learning and development” Factors such as investigation. Results The four incentive factors such as salary incentive, work achievement incentive, work environment incentive and learning development incentive both had a negative impact on the turnover intention of pharmacy staff. The personality types would influence the effect of salary incentive, work achievement incentive and work environment incentive on the turnover intention While the type of personality does not significantly affect the effect of learning stimulus on turnover intention. Compared with the extroverted employees, remuneration incentives and learning stimuli have a greater impact on the turnover intention of introverted employees. And the motivation of work achievement and working environment Incentives have a relatively small impact on their turnover intention. Conclusion Provide fair, reasonable and competitive compensation and benefits; optimize work design, improve the participation and sense of accomplishment of pharmacy employees in the work; build a good corporate culture and a good working atmosphere; establish a sound training and career development system ; Understand the personality traits of employees, to grasp their individual needs, to better mobilize the enthusiasm of pharmacy staff.
