通过对618名中学骨干教师工作满意度的调查表明:中学骨干教师总体自我实现满意度得分最高,工作强度满意度得分最低;男教师总体工作满意度得分低于女教师,差异有统计学显著性;工作—家庭冲突既可以对工作满意度产生直接影响,也可以通过教学效能感和压力反应两个中介变量对工作满意度产生间接影响。男教师的直接影响权重低于女教师。由此可见,中学骨干教师的工作满意度水平存在性别差异,工作—家庭冲突是降低工作满意度的一个重要因素之一,教学效能感和压力反应在工作家庭冲突与工作满意度之间的关系中起着重要的中介作用机制。
